    In a workshop of XTEP company in the West Mongolia Development Zone, huge iron fans were whirling, and all kinds of machines were roaring. A line of pipelines, like magic, pformed a piece of cloth, leather and other raw materials into a pair of fashionable and exquisite sports shoes.


    This is an ordinary shoe making enterprise, and is also one of the 70 listed companies in Quanzhou.

    This is a private enterprise that has developed from manual work to 6 billion yuan in annual revenue. It is also a large labor-intensive enterprise employing tens of thousands of migrant workers every year. It is faced with the difficulties of pformation and upgrading in the environment of rising resource costs, diminished demographic dividend and the gloomy international economic situation.


    As a labor-intensive private company on the southeast coast, XTEP can be used as a typical case study in the aspects of structural pformation and national brand building.

    Therefore, 8 young cadres from several central state organs selected XTEP company as a research point, and went deep into the production line. On the one hand, they realized the joy and hardship of migrant workers, and felt the vigorous vitality of private enterprises. On the other hand, we observed and analyzed the development status of the labor-intensive industries from the grass-roots level, and pondered the future direction of the development of private enterprises and national brands.


    Strengthening management to ensure quality


    Like many

    Like an enterprise, XTEP achieved its scale benefit through several rounds of expansion and achieved market dominance.

    However, enterprises are also facing difficulties in expanding domestic market and increasing profit margins.

    Especially in recent years, the price of raw materials has risen, and labor costs have been increasing rapidly year by year. For a manufacturing enterprise with labor intensive and low value-added products, we must find a way out as soon as possible.


    XTEP focuses on improving its management ability, changing from extensive management mode to international advanced management mode, and puts forward strict requirements for quality control.

    We should strengthen product quality management and form a sense of "quality is life".


    XTEP's production line is time-consuming and time-consuming when switching to new products.

    Quick die change is the fastest way to complete the mould changing and other actions needed on the new product line, so as to improve the production efficiency.

    Before the new product went online, it took second days to start production. Now it can be realized within the fastest hour.


    Through investigation, it is found that the production management of XTEP's first-line factory is constantly changing and developing. Innovation includes not only the innovation of science and technology, but also the innovation of production management mode. Only by combining the two together can we create the greatest economic and social benefits for enterprises.

    Solve employment problems properly


    Labor-intensive enterprises such as XTEP have many in the southeast coastal area.

    The rapid development of these enterprises is inseparable from a large number of migrant workers.

    In XTEP, there are only more than 8000 workers in the manufacturing sector.

    How to properly solve the problem of employment is particularly important in today's rising labor costs.


    It is understood that after two years of the Spring Festival, the return rate of XTEP front-line workers has reached 90%.

    Under the circumstances of "labor shortage", what method does XTEP use to attract and retain people?


    XTEP has perfected the safeguard system to solve the worries of employees.

    In order to solve the problem of education for migrant workers' children, XTEP and Quanzhou development zone have established a small doctoral nursery to meet the needs of preschool children, and have participated in the experimental schools of Quanzhou Development Zone (including primary and secondary schools) to meet the needs of the children of XTEP employees, and the XTEP group has taken 50% of the tuition fees, which has effectively solved the worries of employees.

    At present, the total number of children enrolled in the school has exceeded 500.


    In addition, XTEP attaches great importance to the management of the working environment.

    In terms of prevention, occupational health and safety certification and environmental quality certification were introduced, and source identification and whole process control were carried out.

    For example, physical isolation of radiation sources is carried out in the high frequency section, environmental protection benzene free glue is used in the manufacturing department, and respirators are provided to the glue workers.

    In terms of daily management, long-term cooperation with local environmental protection departments and centers for Disease Control and prevention will be carried out. Relevant departments will organize a monitoring every six months.


    Technical pformation is a long way to go

    There are many processes in the production line, and almost all jobs are paid by piece rate.

    Printing ink, putting finished shoes into shoe boxes, etc.

    In such a set of actions, every worker repeats dozens of times a day and repeats them thousands of times.

    There are hundreds of such processes in the workshop.


    The working environment of all labor-intensive industries is almost the same, so the key to solve the labor problem is to upgrade the industry.


    After communicating with senior leaders of the company, we feel that the road of industrial upgrading is a long way to go.

    The reason is that the pformation from labor-intensive to knowledge intensive is more dependent on the level of science and technology and the level of labor knowledge in a country.


    It is gratifying to note that XTEP is working hard for pformation and upgrading. In the newly built factories, the production process has been improved more and more, and the number of workers has been minimized and the level of automation improved.

    At the same time, establish R & D base in the field to attract excellent talents in the industry, enhance the design ability, and improve the added value of products with innovative ideas.


    More enterprises like XTEP are also emerging. Despite all kinds of difficulties, these enterprises will continue to move forward in twists and turns and play a more important role in China's economic development.
