    The theory of biological evolution tells us that today's earth people are the products of 4 billion 260 million years of evolution of the earth's life. Psychological scientific research points out that human brain has been developing more and more, and the total amount of brain cells has exceeded 15 billion.

    The two theories reveal to us a truth: everyone is a masterpiece of mankind and priceless treasure; everyone can have bright future and outstanding achievements.

    In this case, why in the market economy today, there will be a lot of people around us "older and less valuable", only a few people are "older and more valuable"?

    Four years ago, I met a friend of my former company in Shenzhen. He served as the director of regional sales in the company ten years ago. His job rank should be high grade I, and his future should have been very bright.

    Indeed, quite a few of my former colleagues at the level or low level have already worked as chief executives, vice presidents and even chief executives of multinational corporations in China.

    Some friends have reached millions of basic salaries in light years.

    However, when I saw him, he told me that he had not found a job for a year and a half, and the job hunting position was getting lower and lower.

    At that time, my wife and I asked him to have a meal at the Xian Heng hotel in Jin Guanghua square, Luohu, Shenzhen. Through the communication between the dinner parties, I realized that he would face more difficulties in finding jobs in the future, that is, he would become "older and less valuable".

    But why do you say that?

    From the perspective of management practice, we believe that this involves the pformation of managers' capabilities.

    In any enterprise, there are five types of roles: integrated operational leaders, structural managers, supervisory managers, professional executors and assistant executors.

    The integrated operational leader is the decision-making level of an enterprise. It is mainly responsible for the work of the enterprise's strategic level. Their mission and ability are mainly in three aspects: finding the direction -- vision and mission; gathering power -- resources and culture; effective operation -- organization and process.

    Structural managers are the executive management of a company. They are mainly responsible for the organization and management of enterprise strategy execution. Their mission and capability requirements are mainly in three aspects: the construction of management platform -- sorting out the structure, establishing procedures, standards and regulations; training professional teams; building teams, stabilizing teams and developing teams; organizing effective operation -- target performance management, incentive supervision, resource coordination and problem solving.

    The supervisor is the executive supervisor of the company. It is mainly responsible for the specific implementation and supervision. Their ability requirements are: professional skills - structure, concept, skills, tools; management capabilities - planning, organization, inspection and control; leadership skills - motivating, training, empowerment and gathering.

    The professional executor is the executive operation layer of the company, which mainly carries out the specific specialized execution work.

    Their work involves many specialized jobs such as sales representatives, market representatives, salesmen, recruiters, remuneration commissioners, accountants, cashiers, operators, quality inspectors and so on. They can involve many professional functions such as human resources, training, R & D, production, marketing, finance, IT, material flow, procurement, administration, general affairs and other functional modules.

    Their main competency requirements are: work according to the company's procedures, standards and regulations.

    Assistant executives are usually new employees or probationary employees. They are generally unable to work independently according to procedures, standards and norms, and can only work under the guidance of professional executors.

    From assistant executors to integrated operational leaders, there are four pformations, involving the pformation of professional ability, management ability and even leadership ability. Without such pformation, even if temporarily promoted in the position, the ability is basically attributed to the origin of the promotion, which is very dangerous.

    I have many experience in management and private enterprise training and consulting in China. I often find that many of the top executives of enterprises are in the posts of integrated operational leaders or post of structural managers, but many abilities are only at the level of supervisors and even professional executives.

    Such an enterprise if its management team can not achieve the orderly pformation of team capabilities, no doubt can not make enterprises realize the leap from experience management to scientific management, and enterprises must also be in an unstable state of operation for a long time.

    The chief District Officer I talked about before is already more than 40 years old, but the communication surprised me to find that his ability is only at the level of supervision manager, and his value in the talent market is getting worse and worse.

    On the contrary, professional integrated operational leaders and structural managers are very scarce talents in the field of Chinese enterprise management and Chinese society. Wherever they go, they can bring out a professional team. Wherever they go, they can build an orderly management platform. Therefore, they are "getting older and more valuable", and some even earn millions, tens of millions and billions of dollars a year.
